هدفت هذه الدراسة للتعرف على أثر الثقافة التنظيمية في الانغراس الوظيفي في بيئة الأعمال الكويتية : دراسة ميدانية على قطاع البنوك التجارية، حيث تم اعتماد المنهج الوصفي التحليلي في الدراسة، و شمل مجتمع الدراسة العاملين في المستويات الإدارية العليا و الوسطى و الإشرافية في البنوك التجارية في دولة الكويت، و البالغ عددها حتى نهاية عام 2019 (10) بنوك تجارية و قد تم الاعتماد على أسلوب العينة الطبقية العشوائية في اختيار عينة الدراسة، و تم توزيع (372) إستبانة على أفراد عينة الدراسة إلكترونياً، و استرداد (345) استبانة، و تم استبعاد (29) إستبانة، لعدم صلاحيتها للتحليل، ليتوفر لدى الباحث (316) إستبانة صالحة للتحليل الإحصائي، أي ما نسبته (%84.9 من إجمالي الاستبانات الموزعة، و خلصت الدراسة الى جملة من النتائج والتوصيات، حيث كانت أبرز النتائج من خلال اختبار الفرضية الرئيسة التي أظهرت وجود أثر ذو دلالة إحصائية للثقافة التنظيمية بأبعادها (القيم التنظيمية، المعتقدات التنظيمية، الأعراف التنظيمية، التوقعات التنظيمية في الانغراس الوظيفي بأبعادها (الملاءمة الروابط التضحية من وجهة نظر العاملين في البنوك التجارية الكويتية.
و أوصت الدراسة الى توجيه البنوك التجارية الكويتية نحو تبني الممارسات و الإجراءات التي تسهم في تحقيق العدالة و المساواة بين كوادرها البشرية، و تقوية أواصر الترابط و التماسك بينهم و بين الإدارة.
English Abstract
The aim of this study was to determine the impact of organizational culture on job embeddedness in the Kuwaiti business environment, especially in the commercial banking sector.
The descriptive analytical method was used, and the study population consisted workers at the Higher, middle and supervisory levels in commercial banks in Kuwait, with their number reaching (10) commercial banks until the end of 2019.
The stratified random sampling was adopted in choosing the study sample.
(372) questionnaires were distributed electronically on the sample members, where (345) questionnaires were retrieved and (29) questionnaires were excluded for their invalidity for analysis.
The number remaining questionnaire valid for statistical analysis is (316) representing (84.9%) of the total questionnaires distributed.
The study indicated, through testing the main hypothesis, the presence of a statistically significant impact for the organizational culture by its dimensions (organizational values, organizational believes, organizational norms, organizational expectations) on the job embeddedness by its dimensions (fit, links, sacrifice) from the perspective of employees in Kuwaiti commercial banks.
The study recommended that Kuwaiti commercial banks should be directed towards adopting of practices and procedures that participate in achieving justice and equality among employees and strengthening correlation and coherence between them and the management.
