Arabic Abstract

هدفت الدراسة تعرف واقع المناخ التنظيمي وواقع البراعة التنظيمية والعلاقة بينهما في المدارس الثانوية بالمحافظات الجنوبية لفلسطين، وقد اتبعت الدراسة المنهج الوصفي الارتباطي، وتكونت عينة الدراسة من (306) معلماً من معلمي المدارس الثانوية بالمحافظات الجنوبية لفلسطين تمثل ما يقارب من نسبة (6.35%) من مجتمع الدراسة، وقد تم اختيارها بالطريقة العشوائية الطبقية، واستخدمت الاستبانة كأداة لجمع البيانات حيث تم تقسيمها الى محورين محور المناخ التنظيمي في الأبعاد (نمط القيادة المشاركة في اتخاذ القرارات، ضغوط العمل، الهيكل التنظيمي) ومحور البراعة التنظيمية وتداول البعدين استثمار) الموارد المتاحة واستكشاف الفرص الجديدة)، وقد تم التوصل لنتائج الدراسة باستخدام برنامج الرزم الإحصائية SPSS، وكان من أهم نتائج الدراسة: 1.

أن تقدير عينة الدراسة لواقع المناخ التنظيمي في المدارس الثانوية بالمحافظات الجنوبية لفلسطين؛ حصل على وزن نسبي (75.26%) أي بدرجة كبيرة.

لا توجد فروق ذات دلالة إحصائية عند مستوى الدلالة (0.05) (a) بين متوسطات تقديرات عينة الدراسة لواقع المناخ التنظيمي في المدارس الثانوية بالمحافظات الجنوبية لفلسطين تعزى المتغيرات الجنس) عدد سنوات الخدمة، التخصص).

لا توجد فروق ذات دلالة إحصائية عند مستوى الدلالة (0.05) as) بين متوسطات تقديرات عينة الدراسة لواقع المناخ التنظيمي في المدارس الثانوية بالمحافظات الجنوبية لفلسطين تعزى لمتغير المؤهل العلمي، ماعدا مجال الهيكل التنظيمي؛ حيث وجدت فروق لصالح المعلمين ممن مؤهلهم العلمي دراسات عليا".

أن تقدير عينة الدراسة لدرجة ممارسة مديري المدارس الثانوية بالمحافظات الجنوبية لفلسطين للبراعة التنظيمية؛ حصل على وزن نسبي (75.26%) أي بدرجة كبيرة.

لا توجد فروق ذات دلالة إحصائية عند مستوى الدلالة (0.05) as) بين متوسطات تقديرات عينة الدراسة لدرجة ممارسة مديري المدارس الثانوية بالمحافظات الجنوبية لفلسطين للبراعة التنظيمية تعزى لمتغيرات الجنس المؤهل العلمي عند سنوات الخدمة، التخصص).

توجد علاقة ارتباطية طردية قوية موجبة ذات دلالة إحصائية عند مستوى (as0.05) بين واقع المناخ التنظيمي وممارسة البراعة التنظيمية في المدارس الثانوية بالمحافظات الجنوبية لفلسطين.

وكان من أهم توصيات الدراسة : عقد ورش عمل للتداول في أفضل الأساليب المؤدية إلى تهيئة بيئة داعمة للتخفيف من ضغوط العمل.

المواكبة المستمرة من قبل مديري المدارس لتطورات برامج التنمية المهنية في مديريات التعليم لتوفير فرص تدريبية لتلبية احتياجات المعلمين المهدية.

English Abstract

The study aimed to identify the reality of the organizational climate and its relationship to organizational dexterity in the secondary schools in the southern governorates of Palestine.

The study sample consisted of (306) secondary school teachers in the southern governorates of Palestine, representing approximately (6.35%) of the study population.

The sample was selected using the stratified random method, and the questionnaire was the study data collection tool.

It was divided into two axes : the organizational climate axis in the dimensions (leadership style, participation in decision-making, work pressures, organizational structure) and the organizational virtuosity axis and addressing the two dimensions (investment of available resources and exploration of new opportunities).

The results of the study were reached using the statistical package program SPSS.

Among the most important results of the study were the following : 1.

The study sample's estimate of the reality of the organizational climate in the secondary schools in the southern governorates of Palestine was large, with a relative weight of (75.26%).

There are no statistically significant differences at the significance level (α ≤ 0.05) between the study sample's average estimates of the reality of the organizational climate in secondary schools in the southern governorates of Palestine that are attributed to the variables of (gender, number of years of service, and specialization).

3.

There are no statistically significant differences at the significance level (α ≤ 0.05) between the study sample's average estimates of the reality of the organizational climate in the secondary schools in the southern governorates of Palestine due to the educational qualification variable, except for the field of organizational structure, where differences were found in favour of teachers who have "Postgraduate" academic qualifications.

The study sample’s estimate of the degree to which secondary school principals in the southern governorates of Palestine practice organizational dexterity obtained a relative weight of (75.26%), which is a significant degree.

There are no statistically significant differences at the significance level (α ≤ 0.05) between the study sample's average estimates of the degree of practice by the secondary school principals in the southern governorates of Palestine of organizational dexterity due to the variables of (gender, educational qualification, number of years of service, and specialization).

There is a strong positive direct correlation with statistical significance at the level (α≤0.05) between the reality of the organizational climate and the practice of organizational dexterity in the secondary schools in the southern governorates of Palestine.

Among the most important recommendations of the study are the following : Holding workshops to discuss the best methods leading to creating a supportive environment to relieve work pressures.

Continuous follow-up by school principals to the developments of professional development programs in the education directorates to provide training opportunities to meet the professional needs of teachers.
