توصلت الدراسة إلى اكتشاف مدى تأثير نتائج تقييم أداء موظفين القطاع الحكومي في دولة بتسوانا على ولائهم التنظيمي.

فلقد أشارت نتائج البحث إلى وجود علاقة إيجابية ذات دلالة إحصائية بين عدم ارتياح الموظفين لتقييم أدائهم و بين الإيمان بضرورة هذا التقييم.

كما أن معيار تقييم الأداء كان إيجابيا و ذو دلالة إحصائية متى ما قورن بعد رضاء الموظفين لتقييم أدائهم, في الوقت الذي كان فيه معيار الولاء و استمراريته ذو دلالة إحصائية و ارتباط بإيمان الموظفين بهذا التقييم.

إن هذه الدراسة تحتاج إلى مزيد من الدراسات المتعمقة و إجرائها على عدد من دول العالم ليتمكن المهتمين في مجال إدارة الموارد البشرية الدولية من عمل مقارنات و الوصول إلى نموذج مثالي يمكن الاستفادة منه و تعميمه على عدد من دول العالم.

Abstract EN

This study explores the influence of performance appraisal discomfort and beliefs on three facets of organizational commitment.

Data was obtained from a sample of public sector employees in Botswana, with a total of 188 usable questionnaires returned.

Results indicated positive and significant correlation between performance appraisal discomfort and beliefs.

Furthermore, normative commitment was positively and significantly related to performance appraisal discomfort, while both continuance and normative commitment were positively and significantly related to performance appraisal beliefs.

The study established that performance evaluations influence organizational commitment and that respondents generally expressed low level of discomforts and strong performance appraisal beliefs.

Managerial implications of findings were discussed; the study's limitations and areas needing further investigation were also identified.
